Why the strongest desk in specialist recruitment right now sits in Germany’s Technology, Legal & Compliance and Finance markets.
You already know the shape of the problem, because you live it every month.
Fees in the UK are compressed. The same role goes to three agencies at once, so your fill rate drops through no fault of your own. Clients push for 15% because they know somebody else will take it, and you probably have a commission scheme that looked generous when you signed it, right up until you did the maths on what you were leaving on the table.
None of that reflects your ability, it reflects the market you are plying your trade in. There is another one, a short flight away, where the same skills are paid considerably better.
The fee maths, plainly
German businesses expect to pay properly for specialist expertise. Not as the outcome of a negotiation, as the market norm. MAM Gruppe charges 25% to 30% of package, consistently.
On a typical UK desk, fees tend to sit between 15% and 25% of salary, with an average fee value of around £15,000 to £20,000. At MAM Gruppe in Germany, fees sit between 25% and 30% of package, with average fee values of €25,000 to €35,000.
MAM’s record single placement fee, set this March, is €136,000. One placement.
Three markets that are not slowing down
Germany is currently short around 109,000 IT professionals, with 85% of companies reporting that the shortage is actively harming operations. Roughly one in three skilled vacancies nationally goes unfilled. That is a structural shortage, not a cycle, and it is exactly the condition that pushes clients toward exclusivity and higher fees.
Technology
MAM’s Technology division has made 1,500+ permanent placements, structured by specialism rather than geography: 480+ in Data & AI, 300+ in SAP, 260+ in Software Engineering and 200+ in Cyber Security. Every consultant works one discipline only, which is why a hard search does not start from scratch.
Legal & Compliance
Regulation is the engine here. LkSG supply chain due diligence, data protection, export control and customs, risk management and ICS. 700+ permanent placements across Legal and GRC, including 55+ hires into a single DAX40 healthcare business and a Group General Counsel and CCO at a German medtech company. In-house legal talent in Germany is genuinely scarce, and scarcity is where retained fees live.
Finance
The mid-to-senior finance market is competitive and the strongest Controllers, FP&A Managers and Tax specialists are almost never reachable through adverts. 150+ permanent placements, including an 18-strong Controller team for a private hospital group and an 8-strong Steuerberater team at a German reinsurer. These are team builds, not single hires, and they bill accordingly.
Exclusive and retained is the default, not the ambition
This is usually the first question an experienced recruiter asks, because contingency is what caps earnings. MAM’s strategic direction is retained, engaged and exclusive search. Almost every inbound lead converts into one of those three. One consultant secured a €160,000 upfront project fee for a single bulk-hire engagement this year.
The delivery record that makes clients agree to it:
- Average time to shortlist on search: 5 working days
- 25,000+ senior professionals in an active German network, with 72% of placements not looking for a new job when first approached
- 94% of the network bilingual in German and English
- Replacement guarantee built into every search mandate
- 2,600+ placements since 2009, across 350+ companies with signed terms
- Consultants average 3.5 years inside their vertical, so briefs are qualified properly the first time
- Exclusive and executive search fill rate: 95%
The interim and contractor market is booming
Germany’s interim management market is worth approximately €2.7 billion in 2026, with average day rates around €1,317 and utilisation forecast to climb to 81%.
Alongside it, the IT contracting market averages €103 per hour, rising to €113 for SAP and €121 for management and IT consulting. SAP, IT consulting and infrastructure are the three most in-demand freelance specialisms in the country.
MAM’s Contract & Freelance division launched earlier this year by Richard Brady, has 20+ year’s experience of placing thousands of contractors across Technology, Finance and Legal, operating confidently across both Freiberufler and AÜG frameworks, and shortlists within 24 to 48 hours of briefing.
Interim recruitment what smooths a permanent desk: recurring margin, faster cycles, and the same client relationship monetised twice. Cross-selling between verticals is financially incentivised, so when a Legal consultant opens a door, Technology and Finance walk through it and everyone shares the upside.
What you would be joining
Not a start-up, and not a UK agency that bolted on a German desk because it looked like a good idea. MAM Gruppe started in Germany in 2009 and has been building there for 17 years. 350+ companies with signed terms, more than half of the DAX40, and 120+ clients writing business in the past 12 months. Offices in London, Munich and Dubai. Highly Commended for Best Place to Work at the British Recruitment Awards.
The desk is warm from day one. Live qualified roles established client relationships and the candidate network are handed to you. There is no cold-starting into a market you do not know yet, and no prospecting from zero while your commission waits.
Our average recruiter with 3 years of experience is earning approximately £70,000-£80,000 OTE per year.
Progression is milestone-based rather than time-served, running from Consultant to Director of a €1,000,000+ business unit. The stated mission is 60 consultants and €15 million NFI by 2028, which means the leadership roles will be filled from within, by people who join now.
Beat your target by 20% before the end of H1 and you are on the summer company trip, every level, no exceptions. Top performers are taken to Michelin-starred restaurants each quarter. £35,000 in new client bonuses has been paid out in the past 12 months alone.
